This was why it was important to ensure that those buying into the project shared their vision about sustainable living, he says.“If things don’t work out, if I don’t continue in Bengaluru or if I become disinterested, there is no backup plan as such,” says Instamojo’s Gehani, among the few owners who do not own another flat in the city. “It’s an expensive shot. But I’m used to taking risks,” he adds.
  213. This is an extraordinary change, and yet it raises questions. One thing making vegan activists uncomfortable is that many of the new converts are doing it for reasons of health or environmental concerns. These have always been cited by vegans as side benefits â€" so does it matter when they become central, while animal issues become secondary (or don’t come up at all)?Another is the fact that many are only partly vegan. Leenaert points out that the numbers of those identifying as occasionally vegetarian or vegan is 10 times the size of the purists. For a position based on a moral issue, this seems unacceptable; as some activists ask, would anyone see anything positive in someone who claims to be only a part-time sexual abuser?Leenaert’s book attempts to answer this through a respectful engagement with the purist approach â€" which he personally follows â€" combined with a plea for pragmatism.He points to how a wider consumer base, even if they are only part-time vegans, has led to greater availability of vegan foods in shops and restaurants, which benefits the purists and makes it easier for others to become vegan. Leenaert notes how purely moral arguments make few converts compared to arguments with more tangible appeals.Vegan activists often compare their cause to the anti-slavery movement, but Leenaert points out that the first really big international anti-slavery success came from British activists focusing on banning the trade in slaves, rather than slavery itself (this story is told in the 2006 film Amazing Grace). This allowed British ships to pursue foreign slave ships, appealing both to British patriotism and the monetary interest of the crews who could claim the value of the ships. And over time this built to a broader abolitionist appeal.Most of all, Leenaert invokes the ultimate aim of saving animals and makes a key point: “as a group, meat reducers save more animals than vegetarians and vegans.” With purist plant eaters in the minority by far, more animals are saved by getting meat eaters to eat less meat and more plants.Animal’s SakeThis impact isn’t just on killing but also on how animals are treated. In the US elections this month, voters in California passed a measure requiring that all eggs sold in the state come from cage-free chickens. This is far from ending the confinement of chickens or the consumption of eggs yet, but given the cultural impact of the state, it is a major acknowledgement that how chickens are treated matters Leenaert’s arguments have been formulated for the West, where vegetarians and vegans have had to operate from positions of little power. It is tempting for activists in India to see this as less relevant here, where there is a political and social base to build on. Yet this might be a mistake if, as Leenaert emphasises, the real aim of the vegan movement must be reducing animal suffering.The truth is that, for all the considerable institutional support for vegetarianism â€" compulsory vegetarian menus on certain days on Indian railways, bans on eggs in school meals in Madhya Pradesh, periodic closure of and regular raids on abattoirs â€" the number of meat eaters in India is high. According to a report by IndiaSpend, 80 per cent of Indian men and 70 per cent of Indian women eat some form of meat or eggs regularly, even if our regular diets remain mostly vegetarian.India might represent the reverse position of vegetarians in developed nations, but the gains of this position of power will be squandered if it can’t convince the hugely growing consumer segment of the value of keeping meat consumption low. And the way to waste this chance will be if, as is happening, the appeals to avoiding meat focus on negative rather than positive approaches. Vegans are winning abroad by making their food tasty, healthy, glamorous, affordable and the moral choice â€" not by making it hard for people to eat meat.Leenaert doesn’t discount the impact that forced choices can have. In one fascinating example, he recounts how some people became allergic to some kinds of meat after suffering from a tick bite, and being forced to avoid meat made them realise that the alternatives weren’t that bad. But in general, change is the most effective when it comes voluntarily and perhaps in stages. (Among other things, he notes that people who suddenly turn fully vegan quite often abandon it as fast.)Gandhi would have endorsed this approach. For all his passionate commitment to vegetarianism â€" which might have been veganism if better alternatives to milk were available then â€" he viewed forcing people to change their food habits as a form of violence in itself. In a letter to a friend in July 1926, he considered the problem of “what happens when, in a non-vegetarian family, the husband becomes a vegetarian out of religious principle. Should the wife follow, against her will, what the husband has accepted as his dharma?”Gandhi concluded that the answer was no. He felt that the husband “should maintain an attitude of detachment and even help the wife to have her non-vegetarian food”. Gandhi’s constant principle was to persuade people to change their habits, sometimes even with highly emotional arguments, but people have to make that choice. It might not be the easy approach, but it was the way to create the truly lasting change that the cause deserved.
  214. Such issues of culture clash are not uncommon when the first wave of one nation’s companies begins to expand overseas. Similar issues were common when Japanese car companies first started doing business in the US or when South Korean electronics companies expanded globally. “Things have become better with Japanese companies like Nomura in India now, where you see stability at the top level. Once they trust you, they trust you completely,” says EMA’s Sudarshan.With time, companies learn and employees also figure out what to expect, and there tends to be a convergence towards more neutral, global work practices. Besides, not all Chinese tech companies have high churn issues outside Mainland China. Established ones such as Lenovo and new-age firms such as Xiaomi are some of the exceptions, say headhunters. Xiaomi has been working on creating an open, flat work culture at its India office. “We work as a local company and the company works on global work values. Our senior leadership team has come together from various work cultures such as the US, UK and Singapore,” says Muralikrishnan B, COO at Xiaomi India, talking of employees who have stuck with the company since its launch in India.Rahul Agarwal, CEO & MD of Lenovo India, says the high churn is more a function of nature of the business as opposed to the company’s country of origin. “The mobile market is difficult to navigate. The rise of Chinese tech giants is a new phenomenon. It’ll take time for them to establish their work culture.” At present, you won’t find India’s top talent going to many of these Chinese companies. “They’re not considered companies you build a career at,” says Korn Ferry’s Singh. “But they may be, tomorrow.”

  • It is an incongruous sight. A mix of young and middle-aged, upper-middle-class city dwellers, carrying bamboo barks, digging up land and helping build a shed on a farm 80 km from Bengaluru. A fickle breeze gives the “workers” in caps, sunglasses and other urban accoutrements occasional respite from a relentless sun.Stretching ahead as far as eye can see, this is the 75 acre Tamarind Valley Collective, bordered by forests and hills. But it’s not the size that makes it distinct. With plans for houses for all its 47 co-owners, sufficient food crops, solar plants, a community kitchen for residents and its own water supply, it is an ambitious experiment looking to offer a sustainable, self-sufficient way of living, and a hedge against the vagaries of the rest of the world.
  • Chopping a log of wood is Akash Gehani, cofounder of payments startup Instamojo, and one of the coowners of the Tamarind Valley Collective. “I have always loved nature and had become disappointed with the way we were treating the environment,” says the 34-year-old, who intends to spend his weekends at the farm, to begin with.In a shed thatched with coconut fronds, another co-owner, Harishri Babuji, is helping stitch jute sacks. On any other weekday, she could be found at her desk in a multinational technology services firm in Whitefield in Bengaluru, where she spends up to 12 hours a day, before she reaches home after battling traffic for 45 minutes. Babuji says her decision to become part of the collective was the culmination of a journey that began five years ago, when she started questioning how people could reduce their “horrific impact” on the planet. What began with de-cluttering her home soon led to mulling over how to live more sustainably.
  • Gehani and Babu are hardly alone in having these thoughts. Study after study indicates that India’s metropolises are nearing breaking point under the strain of frenetic development and civic administration and systems that haven’t kept pace. If Delhi’s citizens are gasping for clean air, Bengaluru is faced with the prospect of its water running out in a few years, nightmarish traffic congestion and mismanagement of waste. Coupled with this is the growing desire among some professionals who have spent years in the rat race to slow down and find an alternative way of living closer to nature. Tamarind Valley Collective holds out the alluring promise of a sustainable solution, at a price.Located in Thagatti in Tamil Nadu bordering Karnataka, the year-old farm is surrounded by forests and hills. On a recent public holiday, some of its owners and a few volunteers have driven down to get their hands dirty. “We call it ‘agri cult fit,’” grins Sameer Shisodia, cofounder of Tamarind Valley and its parent company, Beforest, punning on the popular fitness chain Cult.
  • An alumnus of BITS who worked at Wipro and Oracle and sold his mobile search startup before launching leisure hospitality chain Linger, Shisodia had been contemplating a sustainable farming venture for years. But he had known quite a few people who had tried their hand at farming and abandoned it, for various reasons. He then hit upon the idea of setting up a farm that would be run as a collective with a few permanent staff to manage it and dailywage farm hands to do the heavy lifting.“A collective makes things easier in many ways: it automatically gives you more scale and it gamifies the entire process. By having professional staff to manage it, the farm need not be dependent on the owners turning up,” says Shisodia. The owners have paid Rs 37 lakh each to be part of Tamarind Valley, while another 22 people have signed up to be part of a second farming collective outside Hyderabad. Parent company Beforest is looking to start more such forest farms eventually.
  • The investment gives each owner 1.5 acres and an eco-friendly, one-bedroom house, with the farmland being pooled and cultivated collectively.The idea is to let natural ecosystems function with minimum interference. The farm, which aims to be self-sufficient in another 5 years or so, will also have a set of rooms that would be let out, to supplement revenue.Owners share similar values of sustainability and do not see it as a real estate investment, says Shisodia. They would also need to be people who can afford to invest close to Rs 40 lakh, wait 2-3 years for the soil on the farm to recover and also not rely on the farm as a source of income. “Around 330 people had approached us, from which we took 47 on board. But every single one of the people I spoke to were certain they do not want to continue living in the city â€" it was a very strong sentiment,” says Shisodia, who sees the initiative as a kind of Noah’s Ark whose residents would be protected from the storms already buffeting our cities.
  • This sentiment propelling a group of people to come together and figure out local solutions to universal problems like pollution is similar to the Transition Towns movement in the West. Beginning in the mid-2000s in England, it involved people in towns coming together to achieve self-sufficiency in food, energy and other resources in a world threatened by climate change and skyrocketing fuel prices.While there might not be a definite Transition Town movement in India, it is not just in Bengaluru that these options are being considered. In Mumbai, Priyanka Amar Shah has been helping residents start their own urban gardens and grow their food for the last years through her firm, iKheti. “We get a of calls from people who have bought land and want to start farming but don’t know how to go about it,” says Shah, who pegs people’s increasing urge to grow their food to heightened awareness about pesticide use and in some cases, the desire to move wide open spaces. Shah herself is looking buy farmland outside Mumbai and move there. “We had been thinking about it and our baby’s birth has only strengthened our resolve. You don’t want your child growing up in a polluted city,” says Shah.
  • Considering the prohibitive land prices in cities like New Delhi and Mumbai, there are also enterprises that enable you to rent a farm and help you maintain it, or grow your food on your balcony. Edible Routes, based in the National Capital Region, is one such venture. “From a handful of enquiries a month when we started, interest has grown about 20-fold,” says Kapil Mandawewala, who gave up his consulting job in Deloitte in San Francisco to return to India and start organic farming. He attributes the growing interest to “all the negatives of city life, from pollution to traffic.”City FatigueBack at Tamarind Valley, prospective residents cite these and other reasons for their plan to eventually move away from city life. For Amit Jain, an executive with HP, it was the desire to live off the land. “When you come here to the farm and work and get your hands dirty, your body might be tired but the mind becomes fresh,” says Jain, who is in his 50s.Others cite the attraction of living as a community, and the prospect of being selfsufficient. “The farm will offer food and water security and will be a strong hedge for life. It also solves all the problems of having to run a farm by yourself,” says Rajiv Prakash, former head of Future Group’s digital commerce business. While some of the buyers, like Jain, plan to move to the farm permanently in two or three years, others like Babuji plan to divide their time between the city and the farm. “In a month, I’ll be spending more time at the farm than in the city,” says Babuji, who will continue working remotely and is eagerly anticipating her new life.
  • An experiment like this is not without its challenges, nor the owners without apprehensions. “You will need to figure out what you will do with your time once you slow down, and also be aware of what you are letting go of,” says Prakash. “We will see how it goes for a year at least,” says Renuka Mahato, a homemaker likely to be among the first to move to the farm with her husband and daughter once the houses are ready. Her husband, Rajesh Thayagarajan, an executive with Wipro, jokes that he did not know about this one-year deadline. Disagreements among the owners are settled through discussions, like at a resident welfare association.
  • In 1919 Mahatma Gandhi faced a dilemma. The importance of his work in India was steadily rising, but his health was in shambles. The Kheda satyagraha of 1918 had been gruelling and was followed by a bad attack of dysentery. He was too weak for the major work that he knew lay ahead.His doctor now told him bluntly that he needed more protein in his diet and, since he refused meat or even eggs, and had problems digesting dal, it had to come from milk. But years before Gandhi had been disgusted at learning about phooka, or “cowblowing”, a traditional dairying practice around the world, where air is forcibly blown into the cow’s vagina to stimulate milk-production. Gandhi vowed not to consume the products of such perverse violence. Gandhi could not break this vow, yet wished to stay alive for his work. His wife Kasturba proposed a solution that might convince that part of his mind trained in legal hair-splitting. When he made his vow, he was thinking of cows, and also buffaloes, but what about goats? Gandhi accepted that his vow had not been made with goats in mind and so he could consume their milk and survive.66571383
  • This decision saved his health and sustained him during all the years of struggle to follow (and caused endless problems for the people around him who had to arrange a constant stream of lactating goats). But Gandhi knew he had compromised on his ideals: “the memory of this action even now rankles in my breast and fills me with remorse, and I am constantly thinking how to give up goat’s milk,” he wrote in his autobiography. Gandhi’s dilemma was that he was by inclination a vegan before the concept existed. It is a sign of how genuinely radical veganism is, even in the one country with long traditions of vegetarianism and proscriptions against animal slaughter.India might seem to offer ideal grounds for the growth of veganism. There is major political support against animal slaughter, abattoirs are almost suffocatingly regulated and there are shops, apartments, neighbourhoods and even whole towns which are entirely meat and egg-free.But as Gandhi understood, a true focus on animal welfare requires looking beyond just slaughter to how animals are treated â€" and whether we can lead a truly moral life if we acquiesce in their ill-treatment. Vegetarianism simply avoids eating animals, but veganism also asks us to consider how we allow them to live and here India offers much less hope.We might have more vegetarians than anywhere else in the world, yet ignore dogs tortured by crackers and burned alive, elephants chained and forced to beg, battery chickens turned into immobile egg production machines, calves removed from milking cows and bull calves abandoned, horses half-starved, yet used for rides and the whole horrific spectrum of living animal exploitation we see every day. Few people would explicitly support such cruelty but, unlike Gandhi who grappled with his guilt, most of us implicitly allow it to happen.
  • In his new book How to Create a Vegan World, Tobias Leenaert explains that the cognitive dissonance this sets up gets resolved in two ways. First, there is justification: “People attempt, sometimes successfully, to believe in lies and half-truths as rationalizations: ‘the animals die a quick death’, ‘they are raised for meat’, ‘they don’t feel as much as we do’.…” And, second, there is distancing: “We detach ourselves from the animals we eat and avoid emotional intimacy. We conceal factory farms and slaughterhouses. We misrepresent animals in order to make exploiting them easier.…”The Anti-GreensAnother tactic is to get aggressive with vegans. There’s a long history of disdain and derision of vegans, with jokes about famously awful attempts to devise vegan versions of foods like cheese, diatribes about the difficulty of vegans at dinner parties and complaints about their aggressive activism. The late food writer Anthony Bourdain described them as “Hezbollah-like” food terrorists. Some of these reactions can be understood.Vegan food is often at its least enticing when trying to emulate non-vegan foods and, as with any new trend, lack of knowledge of vegan recipes or how to find vegan ingredients can cause catering problems. But the strength of reaction against vegans is extreme and does suggest an attempt to avoid unsettling truth in their arguments. The British food writer and editor William Sitwell recently provided an example of such extreme reactions. In response to an article pitch from a vegan writer, he suggested: “How about a series on killing vegans, one by one. Ways to trap them? How to interrogate them properly? Expose their hypocrisy?66571412
  • Force-feed them meat?” When his comments were exposed on Twitter he tried to claim it as a private joke â€" yet any humour is hard to see and the comments came in the context of a professional exchange between an editor and a writer. But it was what happened next that signalled a real change in vegan acceptance in the UK. Sitwell is a well-established food writer, with 20 years of experience with a food magazine published by the Waitrose supermarket chain, two fine books to his name and regular appearances on food TV shows. Yet, soon after his remarks surfaced he lost his job.This was probably not unconnected to the fact that Waitrose was increasingly targeting the vegetarian and vegan food market with a wide new product range, with reports of an 85 per cent increase in sales.Stick to Your PlantsIn the US, plant-based foods â€" to use the new umbrella term â€" account for over $3.7 billion, with a 17 per cent increase in sales, compared with just 2 per cent for overall food products.66571373
  • The estimates of how many US consumers identify as vegan range from 1 per cent to 6 per cent â€" which might seem small, until you consider this is a country where McDonald’s beef burgers and Kentucky fried chicken were long seen as defining foods. In fact, iconic burger chains like White Castle (made famous by the Harold & Kumar film, starring Kal Penn) now offer vegan burgers.Vegan food is now increasingly described as delicious â€" not least because of the use of many products familiar to Indians, like green jackfruit and banana flowers.66571325
  • Being vegan is not just easier now, but even aspirational with many prominent vegan celebrities. As always, the entertainment industry is in the forefront of trendy diets, with Miley Cyrus, Ellen DeGeneres and Liam Hemsworth all counting as long-term vegans. Vegans now include business leaders, politicians and even sportspeople like Venus Williams and Virat Kohli â€" a powerful counter to the old norm of meat being essential to strength.66571426
  • In the last week of September, shortly after Musical.ly, a global short-video sharing platform, announced its merger with TikTok, the company’s India team invited media for an interaction with some of the platform’s most popular creators and their business head Raj Mishra. Last week, the press was told a team reshuffle is underway and there’s no company spokesperson available to talk to the media. Sources close to the company shared this was on account of ongoing instability at the management level.In July, ET Magazine met the India team of Meitu, the tech company behind popular apps such as BeautyPlus. The team that started its India operations with 10 people in 2016 had reduced to three key people by this time. The country head had left in mid-2017 and no replacement has been found.High Churn RateIndia offices of Chinese tech companies that have recently seen changes in the top level
  • Source: Headhunters, current & former employeesThere are similar stories of high attrition at companies such as Cheetah Mobile, We-Chat, Alibaba and a few of its subsidiaries. The churn at the senior level has disbanded entire teams in cases like Cheetah Mobile and reduced team size to half in cases like WeChat, Alibaba, and UCWeb. What’s common among all of these companies? They’re all China-based tech giants. Alibaba is the world’s largest retail company. TikTok’s parent ByteDance recently ousted Uber to become the world’s most valuable startup. Meitu claims more than a billion downloads across its gamut of photoediting apps.These companies set foot in India 4-5 years ago to acquire their next billion users. Alibaba came in through the investment route, acquiring stakes in Paytm, BigBasket and Zomato. The others set up offices across Bengaluru, Delhi and Mumbai to build India operations. They did acquire users. Currently, TikTok is the third-most downloaded app on Android in India, UCWeb’s UC Browser is sixth and Meitu’s flagship app BeautyPlus is 25th on this list. At the same time, their India offices have also seen high churn rates, especially at the top level.A bunch of former employees at these companies cited a set of common reasons for their short stints at the respective firms. “We were assigned supervisors based in China. Some of them were fresh out of college but acted like they knew everything. Sometimes they’d default on paying vendors and we ended up burning bridges with local suppliers. They didn’t understand the flavour of the Indian market. Sometimes, it’d take a lot of convincing to dissuade them from publishing adult content as part of promotional campaigns,” says a former Meitu employee, who asked not to be named.“You would have sent your manager in China a presentation and there would be no feedback. You wouldn’t know what they were presenting to seniors there. Overnight, they’d change the back-end codes and the tech team here would get frustrated,” recalls a former employee of Cheetah Mobile. “There was no transparency. They wouldn’t share any analytics with us. We were not learning anything on the job because we weren’t allowed to make any decisions,” says another person, who asked that neither he nor his former employer be named, echoing a common strain. Queries sent to Meitu, TikTok, Alibaba and Cheetah Mobile regarding talent retention issues didn’t elicit any response. Most former employees either refused to talk or wished to remain anonymous.This behaviour wasn’t stemming from the fear of burning bridges with Chinese employers alone. One of them explains: “When these companies hire you, they ask how much you want. You quote X. They offer you 5X. That makes them God. And nobody dares to speak against God.” Headhunters, however, are more forthcoming. “Chinese companies are not perceived as good employers,” says K Sudarshan, India MD at global executive search firm EMA Partners. People are not eager to join these companies, he adds.A lot of issues in work culture faced by former employees point to one thing--lack of trust.
